Abstarct: This research aimed to investigate the impact of job resources and job demands on workforce productivity, considering the mediating role of burnout and work engagement and the moderating role of job resources, in the branches of Bank Melli Iran in West Tehran. The statistical population consisted of 1200 employees in 36 branches. Using Morgan's table, 291 individuals were selected as the sample through multi-stage random sampling. Data were collected using standardized questionnaires and analyzed using statistical methods. The findings indicated that job resources have a significant positive effect on work engagement and a significant negative effect on burnout. Furthermore, job demands increase burnout and decrease work engagement. Work engagement had a positive effect, and burnout had a negative effect on workforce productivity. Additionally, job resources directly increased productivity, while job demands decreased it. The mediating role of work engagement in the relationship between both job resources and productivity, and job demands and productivity, was confirmed. Similarly, burnout acted as a mediator in the relationships between both job resources and productivity, and job demands and productivity. However, the moderating role of job resources in the relationship between job demands and burnout was not confirmed. Consequently, it can be concluded that strengthening job resources and optimally managing job demands, by reducing burnout and increasing work engagement, can lead to enhanced workforce productivity in service organizations such as banks. This research emphasizes the necessity of simultaneously considering supportive factors and job pressures in dynamic work environments.
