GV410 : Effects of person-job fit on occupational commitment among physical education teachers with mediating role of occupational well-being

Abstarct: The purpose of this study was to examine the effect of person–job fit on job commitment among physical education teachers with the mediating role of job well-being. The present research is descxriptive–correlational in nature and cross-sectional in terms of time. The statistical population consisted of all physical education teachers in Salahaddin Province, of whom 244 teachers were selected using convenience sampling. Data were collected using three standardized questionnaires: the Person–Job Fit Questionnaire (Cable & DeRue, 2002), the Job Commitment Questionnaire (Zhang et al., 2023), and the Job Well-Being Questionnaire (Zhang et al., 2023). The face and content validity of the instruments were confirmed by the opinions of ten experts and faculty members in sports management, and the reliability was verified using Cronbach’s alpha. To test the hypotheses, variance-baxsed structural equation modeling (PLS-SEM) was applied, and data were analyzed using SPSS 23 and Smart-PLS 4. The results indicated that person–job fit has a positive and significant effect on job well-being and job commitment among physical education teachers. Furthermore, job well-being significantly affects job commitment, and person–job fit indirectly influences job commitment through job well-being. The findings highlight the importance of aligning job characteristics with individual attributes and enhancing job well-being to increase teachers’ commitment. It is recommended that policymakers and educational managers implement programs to improve person–job fit and promote job well-being, thereby strengthening teachers’ motivation and commitment. Additionally, creating a supportive work environment and providing opportunities for continuous professional development can further enhance job sustainability and performance quality.
